Cultivating a Positive and Supportive School Culture

If you’ve ever walked into a school and immediately felt the energy — whether it was buzzing with collaboration or heavy with stress — you’ve experienced the power of school culture. It’s about more than just the posters on the wall; it’s how the teachers feel when they show up every morning and leave every afternoon, and principals play a critical role in shaping that vibe.

Research consistently shows that a positive and supportive culture can be even more influential than salary when it comes to whether teachers stay or leave (Learning Policy Institute, 2017). In fact, in high-poverty schools, strong culture and supportive leadership are often the dominant factors in retention (Buckman, 2021).

So what does this look like in practice? First, principals set the tone by living out the school’s core values. It’s not enough to have them written down — teachers notice when leaders “walk the talk.” Consistency, transparency, and empathy go a long way.

Creating psychological safety is another cornerstone. We all need to feel safe to be at our best. Teachers need to feel safe taking risks, sharing ideas, and admitting mistakes without fear of judgment (EdWeek, 2025). This doesn’t happen by accident; it requires intentionality and principals who model openness and build trust over time.

With the support of AI tools like Google Gemini, principals can streamline communication, gather quick feedback on morale, and even generate recognition notes that make appreciation more timely and specific. But as helpful as these tools are, the human element is what makes culture stick.

By prioritizing community, clarity, and recognition, principals can foster the conditions of schools that teachers are proud to be a part of — and students reap the rewards.
